Abstract

|
목적: 본 연구는 상급종합병원 간호사가 인식하는 전문직 자율성과 팀워크가 간호업무수행에 미치는 영향을 확인하여 추후 간호사의 업무수행을 향상시키기 위한 중재 개발의 기초자료를 제공하고자 시행된 횡단적 서술적 조사연구이다.
방법: 본 연구는 서울시 소재 1개 상급종합병원의 IRB 승인을 받은 뒤 2017년 6월 1일부터 6월 30일까지 서울시 소재 3개 상급종합병원의 간호사 172명을 대상으로 일반적 특성, 전문직 자율성, 팀워크 및 간호업무수행에 관하여 자료수집을 시행하였으며 SPSS 25.0프로그램을 이용하여 통계분석을 실시하였다.
결과: 간호사의 전문직 자율성은 169.8점(240점 기준), 팀워크는 3.40점(5점 기준), 간호업무수행은 4.30점(5점 기준)으로 나타났다. 일반적 특성에 따른 차이는 전문직 자율성에서는 근무부서, 팀워크에서는 근무부서, 직위, 역량개발을 위한 연간 교육참여 횟수에 따라 유의한 차이를 보였고, 간호업무수행에서는 역량개발을 위한 연간 교육참여 횟수에 따른 그룹 간의 유의한 차이가 나타났다. 간호사의 전문직 자율성과 간호업무수행 간의 상관관계는 r=0.42(p<.001), 팀워크와 간호업무수행 간의 상관관계는 r=0.50(p<.001)로 각 변수와 종속변수 간의 양의 상관관계로 나타났다. 상급종합병원 간호사의 간호업무수행에 대한 회귀분석 결과 간호사가 인식하는 팀워크(β=.40, p<.001)와 전문직 자율성(β=.27, p<.001)의 설명력은 30.5%로 나타났다.
결론: 본 연구의 결과를 토대로 간호사의 전문직 자율성 향상과 팀워크의 중요성에 대하여 인식할 수 있는 계기가 되고 자율성과 팀워크를 함께 증진시킬 수 있는 교육 프로그램 제공 및 협력적 업무 관계를 위한 근무환경의 개선이 필요할 것이다.

Purpose: This study was aimed to identify the effects of professional autonomy and teamwork on clinical performance to improve the clinical performance of tertiary hospital nurses.
Methods: Data were collected from June 1 to June 30, 2017 and a total of 172 nurses from three tertiary hospitals participated in this study. The collected data were analyzed with descriptive statistics, t-test, ANOVA, Scheffe? test, Pearson’s correlation and stepwise multiple regression analysis using SPSS 25.0.
Results: Clinical performance showed a statistical difference depending on the number of education session for competency, and it showed a positive correlation with professional autonomy and teamwork. The factors affecting the clinical performance of the tertiary hospital nurses included in teamwork (β=.40, p<.001), professional autonomy (β=.27, p<.001). These factors accounted for 31% of clinical performance (p<.001).
Conclusion: It is important to find ways to improve clinical performance of tertiary hospital nurses. Furthermore, there is a need to include continuous and systemic education programs for professional autonomy and suitable programs to elevate teamwork."
